The character analysis centers on the presence or absence of change in the life of Oceola as she delved herself deeper into white American culture, and how, despite Mrs Ellsworthââ¬â¢s efforts to ââ¬Å"acuulturateâ⬠her in white American society, Oceolaââ¬â¢s roots and inherent ââ¬Ëblack Americannessââ¬â¢ prevailed. In the end, Oceola ended up being more triumphant, cultivated, and artistic than her patron Mrs Ellsworth. In illustrating the changes that occurred to Oceola during her process of acculturation to the white American elitist society, it is vital to demonstrate these changes through the themes of conflict between her and Mrs Ellsworth in terms of their respective race, culture, and gender. The first theme of racial conflict emerged when Mrs Ellsworth expressed her traditional and prejudiced views about Oceola and black Americans in general. Though Mrs Ellsworth was congenial towards Oceola, her persistence to cling to societyââ¬â¢s prejudice against black Americans was immediately demonstrated through her desire to educate Oceola on the principles of pure art, avoiding, the best she can, to acknowledge the fact that she was a black American. Her attitude was reiterated once again in her insistence to acknowledge the genius of one of her Jew proteges, even though she held prejudiced views against Jews. Racial conflict emerges with Mrs Ellsworth apparent showing of her discrimination and prejudice against non-white peoples. Even the very act of recruiting talented young people and finance their education to music and the arts was her way of creating a distinction between her and her young, poor yet talented artists. By financing the education of these talented artists, she directly controls the kind of education they will receive, thereby controlling also the kind of art that they will produce. It is through art, then, that Mrs Ellsworth ââ¬Å"oppressâ⬠her proteges like Oceola: by controlling the art that they produce, she holds the power to suppress the protegeââ¬â¢s desire to pursue his/her art simply because Mrs Ellsworth financed his/her education. Le Blancââ¬â¢s analysis of the racial conflict extant between Oceola and Mrs Ellsworth echoed the dynamics of racial conflict between them. While Mrs Ellsworth actively expressed discrimination and prejudice against people who belong to a particular race other than white American, Oceolaââ¬â¢s passive response towards her financerââ¬â¢s behavior showed that racial conflict was a sublime one. Indeed, as Le Blanc explicated in his study of both women characters in ââ¬Å"Bluesâ⬠(16). Of course, in her paternalism, Mrs Ellsworth does not quite view Oceola as her equal. Despite the young womanââ¬â¢s superior talent, Mrs Ellsworth persistently believes that Oceola lacks not just money, but certain cultural and emotional advantages. The older woman looks down upon her protegeââ¬â¢s attachment to the physical and sensual world. This sensual world is manifested in jazz, Harlem, and Pete, and all these represent her connection to her black community and culture. Apart from the presence of racial conflict in ââ¬Å"Blues,â⬠a more apparent theme demonstrated was Oceola and Mrs Ellsworthââ¬â¢s conflicting views towards art per se. Oceola, exposed with Harlem culture, associated her music and art with the people she had been with, particularly her Harlem community and the church choir she used to teach prior to her being a protege under Mrs Ellsworth financial support. Mrs Ellsworth went through great lengths in order to assert the fact that the art she preferred, the art of elite people liker her, was truly American societyââ¬â¢s superior culture. But Oceola remained passive to Mrs Ellsworthââ¬â¢s active advocacy to promote what she perceived as her ââ¬Å"superior art.â⬠Being the womanââ¬â¢s mere protege, she expressed kept her own thoughts and feelings about the issue of ââ¬Å"art for artââ¬â¢s sake.â⬠Interestingly, Oceolaââ¬â¢s honest view of art made more sense than Mrs Ellsworth learned viewpoints about it. At one point, Hughes voiced out through the character of Oceola the real nature and function of art to human society: ââ¬Å"Why did they or anybody argue so much about life or art? Oceola merely lived-and loved itâ⬠¦If you wanted to play the piano or paint pictures or write books, go ahead! But why talk so much about it?â⬠This honest view of art in Oceolaââ¬â¢s terms was the authorââ¬â¢s way of expressing his disagreement to the dichotomy of superior culture and inferior culture. African-Americans, who gave birth to Harlem culture, as well as contributed significantly to the world of art through the music genres of jazz and the blues, created art based on their experiences as an African-American and with their community. Art for artââ¬â¢s sake was a credo not subsisted to in a collectivist culture like African-Americanââ¬â¢s; art was created as a result of the peopleââ¬â¢s interaction with each other, the product of harmonious unity and interconnectedness as peoples of a particular race, with specific traditions and heritage. In Mrs Ellsworth attempt to expose Oceola to Western (European) art in order to ââ¬Ëforgetââ¬â¢ her Harlem roots and influence, she only reiterated her perceived superiority. She was a woman who held herself in high-esteem because she believed that she was promoting a noble cause, preserving pure, untainted art-art that merely exists for itself, an art that is autonomous to its creator and devoid of any other human element or influence in it. Mrs Ellsworthââ¬â¢s perception of art was a ââ¬Å"separation of art from lifeâ⬠(Bone, 23). In her failure to acknowledge art as the work of an individual and as devoid of any meaning nor influence, Mrs Ellsworth was indirectly destroying the concept of culture altogether, in the same way that she tried to change Oceola by ââ¬Ëdestroyingââ¬â¢ her strong Harlem roots, influence, and culture. Hughesââ¬â¢ villainous portrayal of Mrs Ellsworth showed that an attempt to bridge ââ¬Å"the gap between the two races by means of artâ⬠(1062). Unfortunately, Mrs Ellsworthââ¬â¢s insistence to hold on to her prejudiced beliefs and perceived superiority became hindrances that led to the eventual deterioration of her relationship with Oceola. The issue of degradation was also reflected in the conflict that Mrs Ellsworth wanted to create as she took in Oceola as her protege (1060). It is inevitable that Mrs Ellsworth should compare herself against Oceola, who, despite the lack of opportunities and privileges in life, was able to create beautiful music without the proper training or education. Mrs Ellsworth tried to assert her superiority by indirectly assuming the persona of Oceola, whom she believed she owns and can control. That is, by supporting Oceola, she indirectly fills in the ââ¬Ëgapsââ¬â¢ in her life. Oceola remained unrestrained and free to express herself through her music; she was also able to produce beautiful art through music. These are the qualities that Mrs Ellsworth sought to have, and believed she had, by financially supporting Oceola. Thus, gender conflict emerged with the ââ¬Å"contrasting meaning and significance and music to each womanâ⬠(Brent, 11). As Brent discussed in her analysis of Mrs Ellsworth and Oceola, the formerââ¬â¢s art was an ââ¬Å"abstraction,â⬠ââ¬Ërising above the banalities of everyday life.ââ¬â¢ Oceolaââ¬â¢s music, however, ââ¬Å"music is a living, breathing practice which is fully integrated with her personal, everyday experiences.â⬠These distinctions between the two women reflect the kind of society and reality they lived in: Mrs Ellsworth lived not for anyone nor herself, but on art alone. Oceola, meanwhile, preferred to liver her life not only with Pete, but with her Harlem community as well. Characterizing white and black American differences and conflict through the two women characters provided the in-depth look that Hughes wanted to show to his readers. Martin Luther Persuasive Essay Martin Luther was a German theologian and religious reformer that had a great impact on not only religion but also on politics, economics, education and language. Martin Luther was born in the town of Eisleben, Germany, on November 10, 1483, (Encarta 1). His father Hans Luther, was a worker in the copper mines in Mansfield. His mother was Margaret. Martin grew up in a home where parents prayed faithfully to the saints and taught their children to do the same. His father and mother loved their children dearly, but were also very strict with them. Luther said, my father once whipped me so that I ran away and felt ugly toward him until he was at pains to win me back. ?My mother once beat me until the blood flowed, for having stolen a miserable nut. (Luther 31)When Martin was five years old, he went to school in Mansfeld, where his parents had moved about a year after he was born. The subjects taught at this school was the Ten Commandments, the Creed, the Lords Prayer, church music, together with some Latin and arithmetic. (Catholic Encyclopedia 1) The sad part of the instruction was that Martin and his fellow pupils learned little about the love of God. They learned to know Jesus, not as the Friend of sinners, but as the Judge. They feared Jesus, but did not love him. The schoolmasters in my days were tyrants and executioners; the schools were jails and hells! And in spite of fear and misery, floggings and tremblings, nothing was learned, Luther said. (Luther 31)Despite the conditions at Mansfield, Martin learned rapidly, for he was a bright boy and studied diligently. At the age of twelve he was admitted to the Latin High School at Magdeburg, sixty miles from his home. Here, for the first time, Luther found a Bible. Most of his teachers at Magdeburg were members of the Brethren of the Common Life. This is the first place where he feels his first desire to enter into the religious community. The next year his father transferred him to a school on Eisenach, wishing him to become a lawyer. Here a young woman, Mrs. Ursala Cotta, took a special liking to him. At one time, when a group of boys was singing before her house, she i nvited Martin in and offered him free lodging. He accepted. He received free meals in another house where he taught a young child of the family. Luther was now free to devote more time to his studies. Since the Cotta family was a cultured family, Luthers stay in this home taught him to appreciate such things as music and art and helped him to develop especially his remarkable talent for music. By the time Luther was far enough advanced to enter the university his father had become a prosperous man. He went from being a miner to being the owner of many small foundries. He could now afford to give Martin a college education. Recognizing the gifts of his son, the father intended that his son should become a lawyer and therefore sent him to the University of Erfurt in 1501 at the age of seventeen. (Encarta 2) Here again the young student prayed and studied constantly. To increase his knowledge, Luther spent much time at the library. Discipline was as strict as it had been at Megdeberg and Eisenach. The students were awakened at 4:00 AM. Lectures began as the sun rose and continued until 5:00 PM. The first meal of the day was at 10:00 AM. The students hurried from class to class, pausing only for the briefest of conversations before the next lecture commenced, whispering quietly to each other in the required Latin, (Luther 34). In 1505 at the age of twenty-one he was awarded th e Master of Arts degree. (Encarta 2). He now had the right to teach and was able to register for a law course. To please his father, Martin remained on at the University to read law, but he soon lost interest in that subject. More and more he studied religion and worried over his sinful condition. But no matter how hard he tried to please God, he couldnt find peace of soul. One day a friend was torn from him by sudden death. Luther was so shaken that he became fearful and deeply disturbed. A little later, while returning to Erfurt from a visit to his parents, he was overtaken by a violent thunderstorm. Almost frantic with fear, young Luther then and there determined to become a monk and no longer wanted to follow his fathers wishes. He said, St. Anne help me! I will become a monk, (Luther 35). Upon his return to the University, Martin sold his books, said farewell to his friends, and, deaf to their pleadings entered the Augustinian monastery at Erfurt. After spending a few weeks as a candidate to enter the Order of Augustinian Eremites and having the senior friars watch him to see if he would be a suitable person to enter the monastery, he was formally admitted to the trial period of one year. After that one year was up the superiors would make a decision to see if he should remain with the cloister. But Luther remained firm, for he felt that he was right and that he had acted for the glory of God. In 1521 Luther was ordered to appear before Emperor Charles V at the Diet of Worms for trial. At this convention the highest officials of the Church and of the State were present, and Luther was again asked to recant. He refused firmly, asserting that he would have to be convinced by Scripture and clear reason in order to do so and that going against conscience is not safe for anyone, (Encarta 2). Not one opponent could bring forward a word from the Bible to show that Luther was not mistaken. Luther, therefore, refused to change anything that he had said or written. The emperor then condemned Luther. Luther was now declared an outlaw; anyone might have killed him without fear of punishment. Although his life was in great danger, Luther was unafraid and began the return journey to Wittenburg on April 26, 1521. (Luther 91). While he was riding through a forest on May 4, 1521, a band of masked men rushed upon him, took him prisoner, and brought him to a castle, the Wartburg. (Luther 91). At midnight a heavy drawbridge was lowered, and Luther disappeared behind the massive castle walls. Only a few persons knew where Luther was, and they kept their secret well. Some people thought that Luther was dead. What they did not know was that some of his friends had secretly kidnapped him and had brought him to a safe place. On May 26, 1521, Charles V issued a singularly violent proclamation to the electors, princes, and people of Germany. This proclamation, known as the Edict of Worms, called upon the Germans to forsake the dissident whose teachings threatened to divide the nation, (Luther 93 ). Meanwhile Luther, disguised as a knight, lived at the Wartburg. Here he translated the New Testament into the German language so that the common people might easily read and understand the Word of God. Since printing with movable type had been invented shortly before this time, copies were soon in the hands of many people. Luther remained in seclusion at the Wartburg for almost a year. Then he returned to Wittenburg and again appeared in his pulpit. He preached eight powerful sermons to clear away certain errors into which many had fallen and to show them what the new way of life was really like. He warned them against using force in their struggle against the Pope and his followers. Their sole weapon, he urged, was to be the powerful Word of God. From Wittenburg Luther went to a number of other towns and communities everywhere counseling to use the liberty from the Papal oppression for only one purpose- to become better Christians. Luther lived in constant danger of being arrested and killed. But although his friends were worried, no one ever touched him. That he remained alive seems like a miracle. On June 13, 1525, Luther married Katherine von Bora, a former nun. (Luther 114). The wedding ceremony took place in the Black Cloister in Wittenburg, now changed into a dwelling place for Luther. Martin and Katherine were blessed with three boys and three girls. Luther loved home life, and he took time to play with his children, to make music with them, and to write letters to them when he was away from home. He was also interested in gardening and in the problems of running a household. He had many visitors. Although Luther was a man of modest means, he was very generous. His kindness and generosity to others sometimes worried his wife, especially since Luther was extremely hospitable and would freely give shelter, food, and even gave money to the unfortunate. By 1537 Luthers health had begun to go downhill. In 1546, Luther was asked to settle a controversy between two young counts who ruled the area of Mansfeld, where he had been born, (Encarta 3). After he resolved the conflict he died of a heart attack on February 18, 1546, in Eisleben, (Encarta 3).

When the observation will be very large, any characteristic (either observed or unobserved) will flow through treatment and comparison group; if they are created through randomised assignment. An evaluation is internally valid; if it uses a valid comparison group; and when the impact estimated in the evaluation sample can be generalised to the total population, that evaluation will be called externally valid. Randomized assignment is used, when there exists excess demand for a program and when a program needs to be phased until it covers the entire population. (Gertler et.al 2011). Kremer et.al (2002) evaluated a program where a nongovernmental organisation provided uniforms, textbooks, and classroom construction to seven schools that were randomly chosen from fourteen poorly performing schools in Kenya and found that, dropout rates was considerably low in treatment schools. In evaluating a twice-yearly school based mass treatment program in Kenya, where inexpensive de-worming drugs were provided ( as intestinal worm among children was highly prevalent) in seventy five schools which were randomly selected, Miguel and Kremer (2003a) found that, the absenteeism rate in treatment schools lowered down by 25%. From randomized evaluation , it was found that, provision of textbooks in schools in Kenya increased the test scores by about 0.2 standard deviation, but there was an increase in test score of those students who had scored well (top 20-40%) in the pre-test exam before the intervention of the program. They also found that, text book provision didnââ¬â¢t affect the test scores of bottom 60% students (Glewwe et.al 2002). Seva mandir, an Indian NGO, runs in Indian villages, introduced a program, where a second teacher (preferably woman) was randomly assigned to twenty one out of forty two schools in non formal education centres. Banerjeee et.al(2002) evaluated this program by monitoring the attendance of both teachers and children and found that, the number of closing days reduced after the introduction of the program (i.e. 44% in one- teacher and 39% in two- teacher). They also found the participation of girls also increased. Banerjee et.al (2003) evaluated the impact of a remedial education program introduced by Pratham, an Indian NGO, where young women were hired from the communities and were providing remedial education to children in Government school. On an average, after two years of the program, they found that, the test scores of the students increased by 0.39 standard deviation. Moreover, the bottom level children gained the largest out of this program. They also concluded that, hiring remedial education teachers from community is 10 times more cost effective than hiring new teachers. Glewwe et.al (2003) evaluated a program where parent school committees were providing gifts to teachers whose students were performing well and concluded that, the test scores f the students who were a part of the program initially increased but later on fell back to the level of comparison group at the end of the program. In the evaluation of a Colombian program for extending the coverage of secondary school ( Programa de Amlplication de cobertura de la Education Secundaris), where vouchers for private schools were allocated by lottery due to the limitation of programââ¬â¢s budget, Angrist et.al (2002) took the advantage of randomly assigned treatment and found that, lottery winners were 15-20% more likely to attend private schools, 10% more likely to complete the 8th grade and scored on an average 0.2 standard deviation higher on standardised tests. Randmised promotion method is similar to that of the randomised offerings. Under this method, we randomly select the units to whom we promote the treatment; instead of randomly selecting units to whom we offer the treatment. By doing so, we leave the program open for every unit. There are three types of units under randomised promotion method:1) Always- always they want to enrol in the program, 2) Enroll- If- Promoted- they will enrol only when additional promotion is provided, 3)Never- they will never enrol in the program; whether the promotion is offered or not ( Gertler 2011). Both Gertler et.al (2008)[1] and Newman et.al (2002)[2] used the randomised promotion technique as an impact evaluation tool. In impact evaluation, Regression discontinuity design method will e used for a program that have a continuous eligibility index with a clearly defined cut-off score to determine the eligibility of the participants (Gertler 2011). In assessing the effect of social assistance program, which was funded through the Canadian Assistance plan, in Quebec, Canadain in labor market outcome, Lemieux and Milligan (2005) by using regression discontinuity design method by limiting the sample to men found that, access to greater social assistance benefits reduced employment by about 4.5 percent for men. To study the impact of school fee reduction program on school enrolment in the city of Bogota, Colombia, Barrera-Osario et.al (2007) used regression discontinuity design method and found a positive impact on school enrolment rates. Regression discontinuity design method was also used t evaluate a social safety net initiative in Jamaica. In 2001, the Government of Jamaica initiated a program namely, Program of Advancement through Health and Education (PATH), where grants was given to children in eligible poor households on the condition of regular attendance and health visits. Levy and Ohis (2007) by using regression discontinuity design found that, PATH program increased school attendance for children ages 6 to 17 by an average of 0.5 days per month. Likewise, Matinez(2004)[3] and Filmer and Schady (2009)[4] also used regression discontinuity design method to study the impact of a program. Propensity score matching method pairs each program participants with a single nonparticipant, where pairing is done on the basis of the degree of similarity in the estimated probability of participating in the program (Smith and Todd 2001). In measuring the impact of training program on traineeââ¬â¢s earning, Lalonde (1986) by comparing both experimental and non experimental results concluded that, non experimental methods are subjected to specification errors and also suggested to be aware while implementing these methods. Dehejia and Wahba (1998,1999) by using NSW data concluded that, matching approaches are generally more reliable thangeneral econometric estimators as they found that, matching estimators were able to produce a result which was a replicate of experimental NSW result. Smith and Todd (2005a) argued that, PSM does not solve the selection problem which was studied by Lalonde. Every paragraph in a paper should be Unifiedââ¬âAll of the sentences in a single paragraph should be related to a single controlling idea (often expressed in the topic sentence of the paragraph). Clearly related to the thesisââ¬âThe sentences should all refer to the central idea, or thesis, of the paper (Rosen and Behrens 119). How do I organize a paragraph? There are many different ways to organize a paragraph. The organization you choose will depend on the controlling idea of the paragraph. Decide on a controlling idea and create a topic sentence Paragraph development begins with the formulation of the controlling idea. This idea directs the paragraphââ¬â¢s development. Often, the controlling idea of a paragraph will appear in the form of a topic sentence. In some cases, you may need more than one sentence to express a paragraphââ¬â¢s controlling idea. Here is the controlling idea for our ââ¬Å"model paragraph,â⬠expressed in a topic sentence: Model controlling idea and topic sentenceââ¬â Slave spirituals often had hidden double meanings. Step 2. Explain the controlling idea Paragraph development continues with an expression of the rationale or the explanation that the writer gives for how the reader should interpret the information presented in the idea statement or topic sentence of the paragraph. The writer explains his/her thinking about the main topic, idea, or focus of the paragraph. Hereââ¬â¢s the sentence that would follow the controlling idea about slave spirituals: Model explanationââ¬âOn one level, spirituals referenced heaven, Jesus, and the soul; but on another level, the songs spoke about slave resistance. Step 3. Give an example (or multiple examples) Paragraph development progresses with the expression of some type of support or evidence for the idea and the explanation that came before it. The example serves as a sign or representation of the relationship established in the idea and explanation portions of the paragraph. Here are two examples that we could use to illustrate the double meanings in slave spirituals: Model example Aââ¬â For example, according to Frederick Douglass, the song ââ¬Å"O Canaan, Sweet Canaanâ⬠spoke of slavesââ¬â¢ longing for heaven, but it also expressed their desire to escape to the North. Careful listeners heard thisà second meaning in the following lyrics: ââ¬Å"I donââ¬â¢t expect to stay / Much longer here. / Run to Jesus, shun the danger. / I donââ¬â¢t expect to stay.â⬠Model example Bââ¬â Slaves even used songs like ââ¬Å"Steal Away to Jesus (at midnight)â⬠to announce to other slaves the time and place of secret, forbidden meetings. Step 4. Explain the example(s) The next movement in paragraph development is an explanation of each example and its relevance to the topic sentence and rationale that were stated at the beginning of the paragraph. This explanation shows readers why you chose to use this/or these particular examples as evidence to support the major claim, or focus, in your paragraph. Continue the pattern of giving examples and explaining them until all points/examples that the writer deems necessary have been made and explained. NONE of your examples should be left unexplained. You might be able to explain the relationship between the example and the topic sentence in the same sentence which introduced the example. More often, however, you will need to explain that relationship in a separate sentence. Look at these explanations for the two examples in the slave spirituals paragraph: Model explanation for example Aââ¬â When slaves sang this song, they could have been speaking of their departure from this life and their arrival in heaven; however, they also could have been describing their plans to leave the South and run, not to Jesus, but to the North. Model explanation for example Bââ¬â[The relationship between example B and the main idea of the paragraphââ¬â¢s controlling idea is clear enough without adding another sentence to explain it.] Step 5. Complete the paragraphââ¬â¢s idea or transition into the next paragraph The final movement in paragraph development involves tying up the loose endsà of the paragraph and reminding the reader of the relevance of the information in this paragraph to the main or controlling idea of the paper. At this point, you can remind your reader about the relevance of the information that you just discussed in the paragraph. You might feel more comfortable, however, simply transitioning your reader to the next development in the next paragraph. Hereââ¬â¢s an example of a sentence that completes the slave spirituals paragraph: Model sentence for completing a paragraphââ¬â What whites heard as merely spiritual songs, slaves discerned as detailed messages. The hidden meanings in spirituals allowed slaves to sing what they could not say. Notice that the example and explanation steps of this 5-step process (steps 3 and 4) can be repeated as needed. The idea is that you continue to use this pattern until you have completely developed the main idea of the paragraph. Addressing Employee Motivation Essay
Executive Summary Tom was seen to have a loss of motivation at work which was investigated. An analysis showed the main cause to be a lack of communication from his manager, a need for role definition, and a lack of publicity for the success of his project initiative. Recommendation is for Tomââ¬â¢s manager to be informed so they are hopefully able to address these issues and retain and develop Tomââ¬â¢s skills. A problematic work situation relating to a HRM concept in Book 2 1.1 A description of the work problem Tom has a well paid job as a project manager. He created an idea and initiated a project to design and implement a website. After setting up the design and defining the stakeholders, without discussion, another person was brought in to chair the project meetings and keep track of actions for the software team. He felt a lack of clarity in his role and without clear guidance and credit did not feel motivated to push the project as hard as before. Weekly work hours fell back to a normal 40 hours from 50 or 60, and his other ideas were not pushed to management with the same enthusiasm. Motivation was clearly falling. This example relates to motivation and Session 1 of Book 2 can be used to analyse what motivates Tom to go to work. See more:à First Poem for You Essay 1.2 Analysis of my experience using my chosen concepts To understand Tomââ¬â¢s motivation levelââ¬â¢s I have analysed his situation using Maslowââ¬â¢s Hierarchy of needs (1954) from session 1 (The Open University, B120 Book 2). According to Maslow, ââ¬Å"a satisfied need is not a motivatorâ⬠. Matching which needs are met on the pyramid of five categories will give an indication of which unmet need should be a motivator. According to Maslowââ¬â¢s theory, Tom has reached the 3rd level, but the lack of communication and feedback has stopped him achieving ââ¬ËEsteemââ¬â¢. Maslow states that ââ¬Å"Not meeting these needs has a negative effect on our mental healthâ⬠and this could explain the low motivation that Tomââ¬â¢s behaviour indicates. Tom was also under the impression that his idea and the quick success of the project would be publicised by his manager and would open up opportunities to be involved in other senior projects within the business. This did not materialise, and the senior management was not made aware of any plans to utilise Tomââ¬â¢s skills. In fact Tomââ¬â¢s manager was based in another country and was often not reachable for consultation either by phone or email. This expectation and its failure to materialise also causes low motivation, as explained in the concept of a ââ¬Ëpsychological contractââ¬â¢ from The Open University (2012). By applying this concept, we can understand that Tom had reason to believe that a successful project would lead to acknowledgement and higher esteem within the company, and even though this was not part of a formal employment contract. When this did not occur Tom felt his psychological contract had been violated, and that his hard work was inconsequential, leading to his low motivation to keep working hard. 1.3 Proposed solutions to the problem The analysis above has identified possible causes of Tomââ¬â¢s low motivation. With this understanding of these reasons, each can be addressed with the right actions. . * Problem : Low motivation, * caused by : Perceived low likelihood of achieving Esteem (on Maslowââ¬â¢s hierarchy) * caused by : lack of communication about tasks. * Classified as : Broken psychological contract If we can determine the cause for the broken contract, we may be able to restore Tomââ¬â¢s motivation to work hard. Also relevant is the Job Characteristic Model from Hackman and Oldham cited by The Open University (2012) which lists five core job characteristics that contribute to satisfying work. If Tomââ¬â¢s work is missing any of the core characteristics his attitude to his job could be affected. Figure [ 2 ]. Hackman & Oldham JCM The lack of regular communication between Tom and his manager suggests that there is insufficient ââ¬Å"Feedback from the Jobâ⬠. B120, Book 2, Study session 4, highlights the importance of ââ¬Å"Constructive feedbackâ⬠, which ââ¬Å"involves praising strengths and achievementsâ⬠. Arranging another person to chair project meetings could also mean that ââ¬Å"Task Identityâ⬠was not clear. To solve these items, Tomââ¬â¢s manager should take the following actions: * clarify Tomââ¬â¢s role and tasks within the project * Provide regular opportunities for feedback and communication, including praise of achievements when applicable. * Publicise Tomââ¬â¢s contributions to raise his profile in the senior management team and allow development of his career. Neoliberalism in Latin America From the 1930s until the 1980s state intervention and protection were key components of most Latin American economies. In these years many Latin American countries were used an Import-substitution industrialization based economy trying to reduce dependence on foreign imports and replacing them with domestic production. Due to the use of an Import-substitution industrialization based economy Latin American countries were forced to keep high tariffs to protect the private companies of their countries. This combined with many Latin America countries providing numerous government subsidized programs eventually led to the 1982 debt crisis. Clearly, lower classes that did not have extra cash could not benefit from this because they were unable to purchase any of the shares of these newly privatized commodities. This created two problems, not only did real assets of Latin America get lost to upper-class foreign investors, it also created a significantly larger wealth gap between the poor and upper-class because of the large amounts of money the upper-class made from the gains of the stock that they bought at such cheap prices. Another benefit the upper-class of Latin America and other foreign countries gained from neoliberalism was the reduction of tariffs. The reduction of Tariffs allowed foreign companies to come into Latin America and build maquiladoras. This was beneficial for the foreign investors because they could now come into Latin America where working wages were much cheaper and produce their goods at lower prices, which entail created more profit.
